A manufacturing job description is the single piece of recruitment marketing that every candidate reads, and it is usually the least thought-about document in the hiring process. Most get written once, by someone working from an internal comp document, and then reposted for years while the plant wonders why the applicant flow is thin and the people who do apply are not qualified.
The gap between a posting that works and one that doesn’t is not about clever writing. It comes down to whether the posting answers the questions a qualified candidate actually has, and whether it filters on the things that genuinely predict success in the role.
Most manufacturing postings fail on both counts. They open with “fast-paced environment,” list fourteen requirements that nobody in the building could satisfy, mention neither the pay nor the shift, and end with “other duties as assigned.” A maintenance technician with nine years of experience reads that and scrolls past, because it tells them nothing they need to decide.
Here is what to change, what the data says about each change, and a before-and-after rewrite of a real-world posting.
Why Most Manufacturing Job Descriptions Fail
Three root causes explain nearly all of it.
They were written as internal documents. Job descriptions in manufacturing often start life as compensation or compliance paperwork: a role definition for a pay grade, an ADA-safe duty list, something HR can point to in a dispute. That is a legitimate document, but it is not a job posting. Publishing it externally is like handing a customer your parts spec instead of a brochure.
The requirements are a wish list. When a hiring manager is asked what they want, they describe their ideal person, not the role. Five years becomes seven, PLC experience becomes PLC programming, and an associate degree gets added because it sounds rigorous. Each addition shrinks the pool without improving the hire.
They answer the employer’s questions, not the candidate’s. The posting explains what the company needs. It rarely explains what the candidate would actually be doing, on what equipment, on which shift, for what money, with what next step. Those are the things people decide on.
The Five Questions Candidates Ask First
Before a skilled manufacturing candidate reads a single bullet about responsibilities, they want to know five things:
- What does it pay?
- What shift is it, and what are the actual hours?
- Where is the plant, and what is my commute?
- What equipment and systems would I work on?
- What is the next step after this job?
Count how many of those your current postings answer. In most plants it is one or two. Every unanswered question is a reason for a qualified person to stop reading, because the posting has given them no way to tell whether the job is worth the effort of applying.
Post the Pay
This is the highest-return change available to most manufacturing employers, and the sector has been unusually slow to make it.
According to LinkedIn’s Workplace Report, 61% of job seekers say they are more likely to apply to a role that lists a salary range, and 44% of US applicants say they are unlikely to apply at all when no pay range appears. Postings that include pay information reliably draw more clicks and more applications.
Manufacturing is behind on this. Indeed Hiring Lab data showed production and manufacturing posting the smallest increase in pay transparency of any sector, rising just 1.3 percentage points over a year, while just over half of all US postings on Indeed now carry explicit wage information.
That lag is a competitive opening. If you post a rate and the four plants competing with you for the same maintenance technicians do not, your posting is the only one a candidate can evaluate. In a market where most candidates are employed and browsing casually, being the only clear option matters more than being the highest payer.
Two practical notes. Post a real range, not a $15-wide one, because an implausibly broad range reads as evasive. And state shift differentials separately and in dollars, since a $2.00 per hour night premium is a meaningful part of the offer and gets lost in a vague “shift differential available.”
Be Specific About the Shift
Shift is the second thing candidates look for and the detail manufacturing postings most often get wrong.
“Multiple shifts available” and “must be available to work any shift” both fail, for the same reason: they make the candidate’s most important scheduling decision unknowable. Someone with childcare, a second job, or a spouse on nights cannot evaluate that posting at all, so they don’t apply.
Write the shift the way an employee would describe it: “2nd shift, Monday through Thursday, 3:00 PM to 1:30 AM, four 10-hour days, Friday through Sunday off.” That single line does more to attract the right applicants than a paragraph about company culture.
Be honest about overtime too. If the plant runs mandatory Saturdays through peak season, say so and say roughly how often. Candidates discover this in week two regardless, and discovering it after they started is one of the most common reasons new hires leave inside 90 days. Postings that understate the schedule don’t avoid the problem; they just move the cost from recruiting to turnover. Name Your Equipment and Systems
This is the change that separates manufacturing postings from generic ones, and almost nobody does it.
When a maintenance technician, machinist, or controls engineer reads a posting, they are looking for equipment they recognize. Naming the presses, the controls platform, the CMMS, the machine brands, and the line configuration tells a skilled candidate more in two sentences than a page of duty bullets.
Compare “troubleshoot mechanical and electrical issues on production equipment” with “you’d own PM and troubleshooting on 14 injection molding presses, Engel and Milacron in the 150 to 800 ton range, with Allen-Bradley ControlLogix controls and some legacy SLC 500.” The first could describe any plant in the country. The second lets a candidate know within seconds whether their experience transfers, and it signals that whoever wrote the posting understands the work.
There is a screening benefit as well. Specific equipment language attracts people who have genuinely worked on it and quietly discourages the ones who haven’t, which improves applicant quality without adding a single requirement.
Cut the Requirements to What Matters in the First 90 Days
The usable test for any requirement is simple: does this determine whether someone succeeds in their first 90 days? If not, it is a nice-to-have or a filter that costs you candidates for nothing.
In practice that means three to five genuine requirements, with everything else moved to a “helpful but not required” section or cut. The wish-list approach is expensive. Research on removing degree requirements found applicant volume rising 20 to 40% depending on role and industry, and skills-screened hires tend to stay longer than degree-screened ones.
One caution worth taking seriously. Harvard Business School research on skills-based hiring found that a large share of employers who dropped degree requirements changed nothing about who they actually hired, with roughly 45% doing it in name only. Removing the line from the posting accomplishes little if the hiring manager still screens for a degree at the résumé stage. The posting and the screening have to change together.
For skilled trades roles, the requirements that genuinely predict success are usually specific and testable: a particular certification, hands-on experience with a class of equipment, the ability to read a schematic, a clean safety record. Those belong in the posting. “Strong communication skills” and “must be a team player” do not; they screen nobody and they take up the space a candidate is using to decide.
Describe the Physical Reality Honestly
Manufacturing work has physical conditions, and postings tend to soften them into a single line about lifting 50 pounds.
Say what the environment is actually like: temperature, noise, standing time, climbing, confined spaces, PPE requirements, cleanroom protocols, whether the work is in a climate-controlled area or near a furnace in July. Candidates who can handle it are not deterred by an honest description, and candidates who can’t are better off self-selecting out before you spend $8,000 training them.
This is a 90-day retention issue more than a recruiting one. A vague posting produces hires who arrive expecting something different and leave within weeks, which is the most expensive category of turnover a plant absorbs.
Show the Next Step
Skilled manufacturing candidates consistently cite lack of visible advancement as a reason for leaving, and postings almost never address it.
One or two concrete sentences are enough. “Our last two maintenance leads came out of this role” tells a candidate more than any generic line about growth opportunities. If the path runs toward a lead position, a reliability or controls specialty, or a supervisor role, name it. If there is a formal pay progression tied to certifications or skill blocks, describe it, because that is a genuine differentiator and very few competing postings mention one.
Fix the Apply Process Too
A strong posting feeding a bad application form still produces nothing.
Industry research on application drop-off consistently shows length is the main culprit: applications completed in under five minutes finish at roughly three to four times the rate of those taking more than fifteen, around 60% of candidates abandon applications that run past fifteen minutes, and about three quarters cite too many required fields. Mobile matters enormously in this segment, since mobile now accounts for the majority of applications and mobile-optimized forms cut abandonment substantially.
For skilled trades roles, assume the candidate is applying from a phone during a break, possibly in a parking lot. Drop the cover letter requirement. Don’t ask someone to re-type their work history when they have already attached a résumé. Don’t send them through an account-creation wall. Every extra field is a chance to lose a qualified applicant to nothing more than friction.

- Title with shift. Include the shift in the title. It gets you clicked on by the right people.

Skip the paragraph about being a dynamic, fast-paced, employee-focused organization. Every competing posting has one, no candidate believes it, and it consumes the attention you need for the details that do persuade.
